Below are the Highlights of the Interview: 

What inspired you to pursue a career in your industry, and how did you rise to your current position as CEO?

I began my recruitment career on the Graduate Scheme at Hays. Recruitment appealed to me as I was passionate about people and enjoyed the fast-paced world of sales. Growing up in a diverse neighbourhood, I wanted to help people like me and my friends to succeed and gain opportunities to progress in their careers. Fast-tracked into management roles, I achieved four promotions in four years and took a team from billing £10,000 to £80,000 a month. 

From Hays I then moved to Michael Page, where I worked on a hybrid desk across permanent and interim senior leadership roles. I was given responsibility for growing Michael Page’s Public Sector division from its offices in London and soon became the company’s number one biller in HR across the UK. Having already set up executive desks at both Hays and Michael Page, I decided to launch my own business. I left a great job, sold my car to consolidate my savings, and set up an office in the dining room. Oliver Sanderson began as one lady and a laptop but has since grown into an international business at the cutting edge of executive search.

As a female CEO, what strategies have you used to overcome gender-related challenges in your career journey?

Being an Asian woman CEO in the recruitment industry has not been easy, but I’ve always seen it as a strength. I have always been unique, slightly different. Most importantly, I have had to be

extremely assertive to get to where I am today. People used to do a double take when I walked into the boardroom, but perceptions are beginning to change.

When I started my career, I was often the only woman in the room. I had to advocate for myself and be vocal about my achievements and ambitions. Continuously learning and pushing myself to succeed, eventually my results spoke for themselves, and I was taken seriously. It was also important to challenge stereotypes and biases and not be afraid to speak up for myself.

Can you highlight a significant achievement or turning point that played a pivotal role in your career trajectory?

I was honoured to be invited to feature in the 2022 Platinum Jubilee Pageant Commemorative Album, in a section on aligned organisations. We were selected for our “transformational contribution” to the sphere of business. It is one of my proudest achievements. Being a British Asian, my life has been shaped by our Royal Family. I was always inspired by the late Queen Elizabeth II in particular – her values, her global presence, her exceptional work ethic, and the way that she has always upheld service, even in the most challenging circumstances.

Being recognised in this way, and with other awards over the last few years, has helped Oliver Sanderson to grow and win new clients. Having prestigious awards and endorsement behind you really improves credibility and reputation.

How do you foster a culture of innovation and continuous improvement within your company?

Innovation is the key to business growth, and it is vital to foster innovation through suitable business processes. At Oliver Sanderson we are constantly learning, and we have systems and ways of working in place to foster creativity and innovative thinking.

Our team has driven our growth from day one, and I work hard every day to keep my team motivated and engaged with our vision and our journey. As a leader, it is vital that I am always challenging, supporting, and inspiring them. We set monthly and annual targets to hit for our team across a number of areas, from sales to social media engagement. But we also support each other, understanding that growth isn’t always linear, and we sometimes learn more from failure than from success.

What strategies do you employ to foster open communication and collaboration among your team and departments?

I believe that the most effective way to foster open communication among my team is to lead by example and be open with them. This sets the precedent for communication which goes both ways.

We hold workshops to discuss the company values and how we can live and embody them. Ensuring that all employees understand the company’s mission, vision, and overarching goals is vital to collaboration as it provides a common purpose and helps teams align their efforts. It also means that employees can recognise behaviour that goes against these values and they feel empowered to address the issue.

Finally, active listening is important as a business leader. This means giving full attention, asking clarifying questions, and showing empathy. This ensures that team members feel heard and valued, and they are then more comfortable sharing their views.

How do you align your company’s values and goals with societal and environmental concerns?

The societal issue that has always been most important to me, growing up as an Asian girl in a diverse neighbourhood, is Equity, Diversity & Inclusion. We are champions of ED&I in recruitment and across the wider business world, and we have made a real difference through our placements, our advocacy, our consultancy projects, and a wide range of speaking engagements, panel discussions, and awards programmes. 

The core of our business is recruitment, and we are in a unique position to help our clients become more diverse and inclusive. 

For our clients, we adopt research-led practices to ensure more diverse shortlists and a more inclusive recruitment process, harnessing new technology to deliver better results. Snapp CV, our in-house digital platform, is the world’s first voice technology-enabled mobile job board with Amazon Alexa integration. We are breaking down barriers and helping our clients discover the next generation of business leaders, with masterclasses, networking sessions, buddy programmes, and placements organised through the app, with a focus on D&I. 

Last year we took our D&I work to the next level, launching a charity – the Black Leadership Advisory Council – alongside three co-founders who are all Black HR Directors. Through this initiative, we aim to accelerate the development of Emerging Black Leaders, particularly from deprived backgrounds.

Looking ahead, what are your aspirations and goals for both your company and your personal leadership journey?

Over the next 12 months, a key objective of mine is to continue the legacy of the company’s co-founder, my late husband Akash, who sadly passed away last year. I have been committed to doing justice to his ideas and legacy and have worked closely with the team to ensure that we stay true to our core values and mission.

Looking ahead, I am focused on delivering in the US markets and am exploring the possibility of opening an arm in the US. Snapp, the digital platform that forms part of the Oliver Sanderson Group, is currently in talks with partners about obtaining series A funding and phase 2 of an AI project, automating more aspects of the platform and developing the fintech side. Meanwhile, a major project over the last 18 months has been creating the Snapp roadmap, which targets expansion to the USA and India.

Transformational Leadership Approach Driving Organizational Growth

Since I am somewhat of an old timer – having received my Bachelor of Science in Aerospace Engineering in December of 1987 – I have seen a lot of change in the way business is conducted. In the “old days” there was no email, no cell phones and no texting or chatting on the Internet. What Internet? Amazingly, we had to make phone calls or visit folks in person, hence the phrase “cold call”!

I have been in a few meetings were when I say “I have a rather large Rolodex of contacts” a hand shoots up because they have no idea what a Rolodex is……and I actually do laugh out loud!

I expect that most of us, including those of us who have been around awhile, cannot even imagine no email, cell phones or Internet. We have embraced these new technologies to enable our lives to be better, more efficient and to allow us to work on the tasks that need our attention. We changed from then to now, and yet….the thought of changing from now to the unknown future can be frightening.

As technology and tools progress, so must processes and expectations. True Transformational Leadership recognizes these changes and uses them – and the full team – to their greatest potential. The new tools and processes enable the team to do what we humans do best – work with others, innovate, plan, solve hard problems that have never been thought about before. Transformational leaders must pave the way, through the amorphous unknown, and develop best practices, for our specific company and domain, to ensure success while inspiring the team to embrace the changes. It will be hard. It will be tiring. It will be an uphill slog some days. And we must do it anyway.

One of the first things we must do is know ourselves. Know our corporate capabilities. Know our limitations. Recognise that we are not all things to all people and decide what battles are ours to fight. Determining our objectives and goals for the day, month, year and beyond enables us to set tactical plans to reach those goals and filter out projects and tasks that are not relevant. These plans can then be evaluated to determine what is our added value and where we should spend our time. Tasks deemed not as important can be moved to tools or outsourced allowing our staff and company to focus on what is important – as defined by us.

Since growth is a clear objective for most companies, we need to recognize how this is best achieved. By knowing ourselves and having a clear list of objectives for our out years, the transformational leader can help set the stage for success. Knowing “what” we want to do as a company allows us to then work on the “how” we will get it done. This can be a daunting task especially if the objective and goals are audacious – and they should be! The Transformational leadership quickly recognizes that this cannot be accomplished alone and must set up a team to help guide the journey.

In my experience,

whenever there is change, and especially when people are moved into different Transformational Leadership leadership positions, the “human condition” will show itself – encompassing both positive and negative aspects of our existence. It is our job, as the Transformational Leader, to not only recognize this, but embrace it and use it to our corporate advantage.  We also need to be aware that our younger staff have a lot to add – especially when it comes to new concepts, tools and supporting technologies – we need to listen to them.

Below Are The Highlights Of The Interview

Brief our audience about your journey as a business leader until your current position at your company. What challenges have you had to overcome to reach where you are today?

I am the Founder and CEO of Marching Sheep, a globally recognized HR consulting firm specializing in OD consulting, Diversity Equity and Inclusion interventions and Bespoke capability building.

An XLRI post- graduate, I have been an HR professional with more than 2 decades of experience. I have worked with reputed companies like  Pepsico,  Vodafone,  Roche Diagnostics  and  ICI  paints. While working at PepsiCo, I was exposed to diverse roles and geographies. I worked in sales and sales HR. I worked in a factory. I also worked in a city as well as in remote and rural areas. This experience helped me realize how diverse people viewed women workforce, worked with, and dealt with them.  I was heading the HR function for Philips Consumer Lifestyle business in 2012, when I decided to take a break from the corporate world and founded Marching Sheep in February 2013, with an intention to rollout interventions that truly made a difference to organizations and people’s lives and careers and drive respect and equality for all.

I am a mother of two, and Marching Sheep is my third child. I am extremely passionate about what we deliver as a team, because we impact people. The values at Marching Sheep are Integrity in everything we do, Client orientation, Responsiveness, Attention to detail. My constant reminder to the team is that when I was on the other side of the table, I was always worried about the impact of interventions. So at Marching Sheep, for every assignment, there are stringent measures on outcomes and deliverables.

It was a bumpy ride to reach where the firm is today. When I started Marching Sheep, I understood my craft well, which was HR, but I knew little about running my own business. From understanding the different taxes to legal obligations of running a business, to getting my first client, to learning how to market Marching Sheep and myself as a consultant, making the first website, to attracting the right talent despite being bootstrapped. There were many stereotypes- like my business being my hobby, or a pass-time Endeavor just to earn some pocket change, that a women will not be able to negotiate with clients and many more. 

There were many environmental obstacles along the way, from demonetization in the country, or implementation of new tax regime and company laws, and more recently Covid pandemic, which did see drying up of revenues for short spells. But it never dampened the fire in my belly or the steam in my team, driven by the passion of truly making a difference on ground. 

I faced a spectrum of challenges, from breaking gender stereotypes to stepping into leadership roles in diverse situations. I was able to overcome these challenges with a sense of ‘I wont give up’, determination, leveraging my past experiences and learnings to create a dynamic and inclusive work environment at Marching Sheep. These challenges have not only shaped me as a business leader but have also contributed to the values and ethos that define my firm today.

Tell Us Something More About Your Company and Its Mission and Vision

We believe in doing meaningful work that touches and impacts lives of the workforce, and in turn builds agile, responsive and great organizations. We will continue to research and evolve our offerings. We wish to enable organizations by building capability within and hence offering more certification programs. 

When we work with our clients, all our assignments are sponsored by companies. But whatever we deliver, whether it is a policy revamping, or a culture building assignment, or a capability building intervention, or a long-term engagement in the Diversity, equity inclusion space, our work touches the lives of people both at the personal and professional level. It creates a ripple effect at the societal level. We take pride in living upto our purpose each day- Making a difference to peoples’ lives and careers, and driving respect and equality for all.

We believe in driving collective learning and societal change with continued conversations through such platforms.

What Are the Products/services the Company Focuses on? How Are Your Services Different From Those in the Market? 

Our services can be clubbed under 4 verticals-

We truly believe that inclusive organizations are more productive and we enable our client organizations to arrive at their diversity charter and strategy, executable plans and also partner with the execution. We believe that Diversity is a fact, inclusion is a choice, Equity is action and belonging is an outcome. Helping organizations build a culture of inclusion requires a holistic approach, authentic intent and consistent efforts.

2. Bespoke learning interventions

Organizations need their HR strategy, process and policies to enable employees to deliver of the business strategy and goals. We do not have off-the-shelf offerings, or canned solutions or best practices that we take from one database and paste everywhere. How Do You Build and Manage a Motivated and Effective Team?

Respect, Humility and Inclusion. As a leader, I find that my biggest strength is my team and the connection I share with them. I am transparent with them about my weaknesses and openly seek feedback and work on it. I am accessible to my team, for both professional and personal concerns 24*7 and I know that they would do the same for me. This honesty builds trust and support among us.

At Marching Sheep, we have a plan to make our team strong and motivated. We know that a successful team is what drives us forward. We follow strategies that keep us motivated and help us work well together.

I let my team members take charge of their own tasks. This helps them make good decisions and feel responsible. We talk a lot, and I’m always available to listen. We also learn new things all the time to stay up-to-date.

Saying “thank you” and giving helpful advice is important. This helps us grow and do better. We also work as a team, sharing ideas and coming up with new ones.

We set clear goals and make sure everyone knows what to do. We also take care of our work-life balance to stay motivated and not get too tired. Celebrating small and big wins keeps us excited about our work.

I think it’s important to help each other grow. That’s why we guide and support each other. And we don’t forget to enjoy our success too.

Where Do You Envision Yourself to Be in the Long Run and What Are Your Future Goals for Your Company?

As we move forward, we aspire to continue designing tailored interventions that address evolving business and individual needs, ensuring that our clients achieve sustained growth and success.

Describe in Detail the Values and the Work Culture That Drives Your Organisation

We are extremely passionate about building an inclusive world. So in addition to our work with our clients, we do a lot of non-commercial work to bring awareness and equity at the societal level. We work closely with Brave Souls foundation, an NGO working towards rehabilitation of acid attack survivors. We recently worked towards raising funds for a survivor’s surgery. Additionally we have associated with Tweet foundation, another NGO that educates, skills and grooms transgender persons. 

Despite not being into search and recruitment, we will support Tweet Foundation by connecting Transgender candidates to appropriate openings with our clients. This will be another non-commercial initiative. We organize several fireside chats and panel discussions to increase awareness about different disabilities, reasonable accommodation, infrastructure, mindset challenges that need to be addressed.

Lori Vann: Pioneering Mental Health Advocacy and Healing

We all actually do live for a better future, better life, which is eventually better mental health care. Leaders here, play a pivotal role in shaping raising awareness and reducing the stigma associated with mental health issues. 

With a career spanning over two decades in clinical counseling and a strong commitment to making a positive impact, Lori Vann has risen to prominence as a driving force behind the Institute for NSSI (Non-Suicidal Self-Injury) and Vann Coaching, Counseling, Consulting. Her journey as a leader in the mental health sector has been marked by dedication, innovation, and a deep sense of purpose.

Brief our audience about your journey as a business leader until your current position at your company. What challenges have you had to overcome to reach where you are today?

I have been a clinical counselor since 1998 and have worked in outpatient clinics, one of the directors for a non-profit counseling center, inpatient psychiatric, and went full-time into my own private practice in 2008.  Throughout the last 15 years, I have expanded my business to include coaching and consulting work.  

Regarding obstacles, every time I expand a service or develop a new part of the business, there are unique challenges that range from time, energy, and financial management to finding the best resources to assist in the process to challenging how I may have viewed a situation.  Starting business coaching almost 7 years ago has been one of the best business decisions that I have made, and I only wish that I would have received it during year 1 of my private practice instead of year 9.

Tell us something more about your company and its mission and vision.

The origins of the Institute for NSSI have been in development since 2000. Through a process of research, direct client contact, case consults with fellow professionals, creation of several support groups, delivering over 115 talks on NSSI throughout the U.S. and several countries, development of the Self-Injury Prevention Intervention Program (SIPIP), and the writing of four books, Lori Vann has been driven by the desire to turn the tide on this international epidemic.

Bothered by the lack of resources, myths, misconceptions, stigma, and harassment that those who participate in NSSI receive, Lori Vann knew that there was an unmet need that so many felt that they could not express. A passion to not only save people’s limbs from bodily harm but to also save their lives is the fire that drives the Institute.

With over 60% of those who engage in NSSI also having a history of suicidal ideation or attempts, the need to address this often hidden, shame-filled behavior is critical.

The Mission Statement for the Institute for NSSI is dedicated to serving the community by providing easily understood and up-to-date information about NSSI, implementable & proven techniques to treat the behavior, and awareness to stop the stigma by starting conversations & providing resources.

How do you build and manage a motivated and effective team?

Servant leadership is a key in creating a business culture.  A team that is appreciated and sees a leader serving, helping out, genuinely cares about the welfare of their team, and providing constructive feedback is one that is more likely to build loyalty & they care for your business.  Leading by example is one way to summarize what I believe is a tenant for a business’ longevity.  

Upper management that is distant, aloof, feels that they are “too good” to do certain tasks will create an environment where the team feels disrespected.  Once a leader has lost his/her respect of their team, the bottom line will be negatively impacted through turnover, decreased productivity, potentially more mistakes, and decrease in their reputation in the community.  

Where do you envision yourself to be in the long run, and what are your future goals for your company?  The counseling practice that is associated with the Institute for NSSI is getting ready to double in size and with it, we will be offering additional services.  

The Institute for NSSI will continue to pursue its mission to bring education, prevention, intervention, and healing to the local, national, and internal communities.  The goal of expanding awareness of the low-cost online support groups is a top priority with second to it providing more speaking events to school districts, colleges, treatment centers, medical programs, and government entities.
